Labor flexibility and regulatory rigidity in Peruvian companies: a curvilinear and configurational análisis

El objetivo del estudio fue analizar la relación curvilínea entre la intensidad de prácticas de gestión del talento flexible y los resultados organizacionales en empresas formales peruanas, en la medida en que el efecto moderador de la rigidez normativa percibida influye en dicha relación.  Se adopto un diseño cuantitativo transversal con triangulación metodológica mediante modelamiento de ecuaciones estructurales (SEM-PLS) y análisis de conjuntos difusos cualitativos comparativos (fsQCA). La muestra estuvo conformada por 320 empresas con 20 o más trabajadores. Los resultados revelan que la flexibilidad laboral aumenta el desempeño organizacional hasta un umbral óptimo de F = 4.1, momento en que los efectos se revierten (β = -0.15, p < 0.001). La rigidez normativa reduce este punto a F = 3.4, y el modelo reveló 41% de la varianza. Se concluye que la flexibilidad impulsa el desempeño hasta un umbral, mientras la rigidez normativa reduce su alcance y relevancia institucional.

The objective of this study was to analyze the curvilinear relationship between the intensity of flexible talent management practices and organizational outcomes in formal Peruvian companies, considering the moderating effect of perceived regulatory rigidity on this relationship. A cross-sectional quantitative design with methodological triangulation was adopted, using structural equation modeling (SEM-PLS) and comparative qualitative fuzzy set analysis (fsQCA). The sample consisted of 320 companies with 20 or more employees. The results reveal that labor flexibility increases organizational performance up to an optimal threshold of F = 4.1, at which point the effects reverse (β = -0.15, p < 0.001). Regulatory rigidity reduces this point to F = 3.4, and the model accounted for 41% of the variance. It is concluded that flexibility boosts performance up to a certain threshold, while regulatory rigidity reduces its scope and institutional relevance.
