Strategic Synchronization and Work Environment in the Health of the Peruvian Confessional University Worker

Introducción: Las universidades confesionales enfrentan el desafío de integrar su identidad espiritual con modelos de gestión estratégica del talento humano que favorezcan el bienestar laboral, la coherencia institucional y la salud integral de sus colaboradores. Objetivo: Analizar la incidencia de la sincronización estratégica y el ambiente laboral en la salud del trabajador de una universidad confesional peruana. Metodología: Se desarrolló una investigación con enfoque cuantitativo, diseño no experimental y corte transversal. La muestra estuvo conformada por 299 colaboradores seleccionados mediante muestreo no probabilístico por conveniencia. Se aplicaron cuestionarios validados para medir sincronización estratégica y ambiente laboral, con coeficientes de confiabilidad Alfa de Cronbach superiores a 0,85. El análisis incluyó estadística correlacional y comparación de grupos. Resultados: Los hallazgos evidenciaron una correlación significativa entre la salud espiritual y la sincronización estratégica (r = 0,512; p < 0,001). Asimismo, se identificaron diferencias según el nivel jerárquico (F = 8,46; p < 0,001) y una relación curvilínea entre antigüedad laboral y sincronización estratégica, con mayor asociación entre los colaboradores con 5 a 10 años de permanencia institucional. Los resultados sugieren que la percepción del ambiente laboral está vinculada con el bienestar individual y la coherencia con la misión organizacional. Conclusiones: La sincronización estratégica en universidades confesionales depende de factores individuales, institucionales y misionales. Fortalecer la coherencia organizacional, el bienestar espiritual y las condiciones laborales puede contribuir a mejorar la salud integral de los trabajadores y la sostenibilidad institucional.
Background: Faith-based universities face the unique challenge of integrating their spiritual identity with strategic human resource management (SHRM) models that promote employee well-being, organizational coherence, and holistic health.

Objective: To analyze the impact of strategic alignment and the work environment on the health of employees at a Peruvian faith-based university. Methodology: A quantitative, non-experimental, and cross-sectional study was conducted. The sample comprised 299 employees selected through non-probabilistic convenience sampling. Validated questionnaires were employed to measure strategic alignment and the work environment, yielding Cronbach’s Alpha reliability coefficients above 0.85. The analysis included correlational statistics and group comparisons. Results: The findings revealed a significant correlation between spiritual health and strategic alignment (r = 0.512; p < 0.001). Furthermore, significant differences were identified based on hierarchical levels (F = 8.46; p < 0.001), and a curvilinear relationship was observed between organizational tenure and strategic alignment, with the strongest association found among employees with 5 to 10 years of service. The results suggest that the perception of the work environment is intrinsically linked to individual well-being and coherence with the organizational mission. Conclusions: Strategic alignment in faith-based universities is contingent upon individual, institutional, and missional factors. Strengthening organizational coherence, spiritual well-being, and labor conditions can enhance holistic employee health and institutional sustainability.
